The Shift to Leadership

From Servanthood to Commitment · Part 2

The Shift to Leadership is Part 2 of the new series at The Gathering Church, and Pastor Angel Luis Rosa didn’t waste any time getting to the point: moving from servanthood to leadership is not a promotion away from serving — it’s an expansion of it.

Pastor Angel Luis Rosa, The Gathering Church, Hormigueros, Puerto Rico

Pastor Angel Luis Rosa

Leadership isn’t a title, Pastor Angel Luis Rosa says — it’s what happens when a servant’s heart starts multiplying itself through other people.

“Moving from servanthood to leadership within the church is not a promotion away from serving. Rather, it is expanding your capacity to serve by leading others to fulfill their potential.”

Before Pastor Angel L. Rosa ever opened his notes, he gave a word he felt the LORD had impressed on him from Exodus 14 — the moment Israel stood at the edge of the Red Sea, afraid to move. “Fear not” is nearly always the first thing GOD says when HE speaks, Pastor Rosa said, because HE knows fear is the enemy’s go-to weapon to keep believers from moving forward. Moving forward doesn’t require a giant leap, either — Israel’s first step into the water was just one step. Then the sea opened up.
“Do not be afraid. Stand firm, and you will see the deliverance the LORD will bring you today… The LORD will fight for you; you need only to be still.”
Exodus 14:13-14

Leadership Is Not a Title

Pastor Angel L. Rosa made the hinge point of the whole series plain: moving from servanthood to leadership is not a promotion away from serving. It’s an expansion of your capacity to serve by helping others reach their own potential. Chasing a title, he warned, is the wrong motivation entirely — a title doesn’t make anyone a leader, and it doesn’t get anyone into heaven either.

“The land of Egypt is before you. Have your father and brothers dwell in the best of the land… and if you know any competent men among them, make them chief herdsmen over my livestock.”

Genesis 47:6
He pointed to Jethro’s advice to Moses as the clearest biblical case for shared leadership: “the thing you do is not good… you and the people with you will surely wear yourselves out.” A pastor who tries to carry every need of the congregation alone doesn’t just burn himself out — he burns out the people around him too, because he simply cannot serve everyone adequately by himself. The fix Jethro gave Moses is the same one Pastor Angel L. Rosa gives the church today: start looking for capable people, and hand off real responsibility.

Invest in the 20 Percent

Citing research that in most churches, 20 percent of the people do 80 percent of the work, Pastor Angel L. Rosa admitted he used to try doing everything himself — evangelizing, teaching, even sweeping floors and cleaning bathrooms as the pastor. The shift started, he said, when he stopped asking “how can I get this done?” and started asking “how can I equip and empower someone else to do this?” That shift takes real relationship — making friends on purpose, mentoring people, spending actual time with them — not the accidental kind of relationship that never grows past small talk at the store.
He told the story of a man at a previous church nicknamed “Hallelujah Charlie,” who could barely finish a sentence without the word “hallelujah” — annoying at times, Pastor Angel L. Rosa admitted, but a man who genuinely knew how to pray. Pastor Rosa made friends with him on purpose specifically to learn from him, until eventually he didn’t need Charlie’s example anymore — and the LORD told him it was time to teach someone else to pray the same way. “It’s called discipleship,” he said. “That’s what it’s called.”
Instead of pouring most of his time into the 80 percent who will show up regardless, Pastor Angel L. Rosa began investing most of his time in the 20 percent already on fire — coming alongside them to ask, “what can we do to help?” rather than micromanaging people who already have a plan. True leadership, he said, isn’t about being irreplaceable or charismatic. “That doesn’t build nothing,” he said. “It’s not about me, it’s about HIM.” Real leadership is what the business world calls succession planning — building a team that can carry the vision forward even when the leader isn’t in the room.
“
“True leadership isn’t about being irreplaceable. It’s about building a team that can carry the vision to the next level.”

The Shift to Leadership: Four Steps to Elevate Your Ministry

Pastor Angel L. Rosa laid out four practical steps for anyone making this shift. First, invest in growth — dedicate real time and resources to keep training and developing, because “if you stop learning, you stop growing.” He pointed to people in the church paying out of their own pocket for voice lessons and seminars, and reminded anyone held back by cost that many conferences offer scholarships to those willing to simply ask.
Second, find a mentor — learn from leaders and ministries operating at a level beyond your own, without being intimidated by them. Third, lead with intent: set clear, measurable goals, because criticism will come regardless of what you do, and it shouldn’t be what determines whether you move forward.
Fourth, track with purpose. “We do not chase numbers to boast about growth,” Pastor Angel L. Rosa said. “We track results because every number has a name, and every name has a soul.” Tracking isn’t about ego — it’s about seeing where GOD is working, celebrating it, and deciding wisely where to invest resources next.

“Do not despise these small beginnings, for the LORD rejoices to see the work begin.”

Zechariah 4:10
“I refuse to stand still and not move forward with what GOD is giving the church for the future.”
Pastor Angel Luis Rosa
The Shift to Leadership is only Part 2. From here, From Servanthood to Commitment moves next into catching the vision, and finally the price of commitment. Pastor Angel L. Rosa was direct that finishing well will cost something — but he was just as direct that the LORD rejoices over every small beginning along the way.

Reflect & Respond

Are you investing most of your time in the people already on fire for GOD’s vision? What would change if you started asking, “how can I equip someone else,” instead of, “how can I get this done myself”?
